Hiring Ad Salespeople, Best practices?

I’ve got a bit of extra inventory in my advertising network, plus leads from advertising requests over the last couple of months. Thinking about hiring an advertising salesperson to sell and fill the inventory.

Anyone have any “best practices” for hiring, screening, and finding quality people? Any ideas on structuring compensation (was going commission on gross then draw against commission after 3 months)?

Would be happy to share some lessons learned, figured this time I’d re-approach with some feedback first.
